名古屋大学大学院国際開発研究科博士後期課程修了。博士(学術)学位取得。専門は組織行動論及び人材マネジメント論。東京理科大学准教授、青山学院大学准教授等を経て、2012 年より早稲田大学ビジネススクールにて教鞭をとる。2017年4月より現職。2022年より京都大学経営管理大学院にて客員教授を兼務。

現在、Asia Pacific Journal of Management (Web of Science IF = 6.08; Springer Nature) 副編集長 (2019-)、 欧州Evidence-based HRM誌 (Web of Science IF = 1.6; Emerald Group Publishing) 編集顧問、経営行動科学学会会長 (2022-)、『経営行動科学』副編集委員長 (2022-)。

これまでに、米国Association of Japanese Business Studies会長、経営行動科学学会副会長、産業・組織心理学会理事、組織学会評議員、國立成功大學(台湾)客員教授、京都大学・学習院大学 客員研究員等を歴任。組織診断用サーベイツールの開発及び企業での講演・研修等多数。

    This research project attempted to theoretically and empirically investigate the mechanisms by which non-managerial older workers develop “sustainable employability,” which is characterized as an ability to continually attract and acquire employment opportunities with maintained, or even enhanced, well-being state. Specifically, the research aimed at documenting (1) factors promoting/ impeding the sustainable employability, (2) longitudinal changes in the level of work-related attitudes and behaviors before and after the retirement age, and (3) effects that the sustainable employability has on individual-, group-, and organizational-level outcomes. Several papers supported from this research funding have been published in major international journals, such as Human Relations, Personnel Review, and so forth.

    This research project planned to investigate issues relevant to the emerging career paradigm conceptualized as "new careers" in Japanese work organizations, given the increased uncertainties and changes in today's organizational and institutional environments. Specifically, the research aimed at exploring the patterns of individual career orientations as well as the effective human resource management (HRM) practices that are supportive to the development of different types of career orientations. To achieve this goal, both qualitative and quantitative surveys over Japanese employees and managers were conducted. Several papers supported from this research funding have been published in major international journals, such as Human Relations, Journal of Managerial Psychology, and so forth.

    Responding to increased uncertainties and changes now surrounding many work organizations across the globe, this research project has aimed at conducting both conceptual and empirical analyses regarding the effectiveness of human resource flexibility within the organizations. Specifically, the research has examined how firms establish competitive advantages through enhancing employees' skill and behavioral flexibility as well as an organization's practice flexibility. Findings from this research project have appeared in such journals as Human Relations, Journal of Managerial Psychology, International Journal of Human Resource Management, and so forth.

    This research aimed to offer an integrative framework of the micro- and macro-theories of human resource management (HRM) and organizational behavior by elucidating the casual relations between HRM systems and employee behaviors from a comparative perspective. To achieve this objective, I adopted a longitudinal survey design to collect time-series data from a large number of employees and managers working in private firms. A multilevel analysis over the hierarchical data collected has yielded the following three major findings. First, the use of high-performance work systems (HPWS) by firms becomes more effective when the firms operate under greater industry dynamisms. Second, the adoption of HPWS leads to an enhanced employee job performance via the establishment of a high-quality leader-member exchange (LMX) at the workplace. Third, the effectiveness of HPWS hinges on the degree to which employees in an organization "coherently" perceive the practices of HPWS used by the firm.

    本年度は、リモートワークでの勤務環境における個人の「メディア接触行動」(ウェブサイト検索・閲覧、アプリ利用など)と心理的要因(性格特性、仕事や組織特性に関する知覚など)がリモート環境での職務態度に与える影響を明らかにすることを目的として、種々の研究活動を行った。具体的には、心理学の視点からリモートワークの研究を行っている文献のレビュー、文献レビューに基づいた仮説モデルの設定、調査票の設計、およびプレサーベイの実施である。次年度以降は、プレサーベイの結果を踏まえた、大規模サーベイの企画と実施、定量データの解析、及び論文執筆を含めた成果発表を行う予定である。

  • 創造性研究とキャリア研究の接点:レビュー及び統合

    本課題では、個人の創造性・先取性とキャリア志向の関係に関する文献レビューを行い、理論ベースのモデル構築を試みた。具体的には、創造性研究とキャリア研究の重要概念を取り上げ、それぞれについて詳細なレビューを行うことにより、両者の関係に関する仮説的なフレームワークを提示した。本課題はあくまで文献研究であり、実証的な検証までを対象としていない。むしろ、本課題の成果を発展させ、実証研究に落とし込むのが次の研究ステップである。次年度では、企業に勤務する従業員から量的・質的データを採取し、この検証作業を行う予定である。

  • 勤労者のキャリアショックに関する文献レビューと概念整理

     近年、職業心理学及びキャリア発達研究において、就業者の「キャリアショック」概念が注目されつつある。キャリアショックとは、「個人がコントロールできない要因により引き起こされ、自己のキャリアに関して熟考や再検討を迫るような、突発的かつ特異的な出来事」である。本研究では、このような環境変化により経験される個々人のキャリアショックを知覚レベルで測定可能な概念操作化を行うことを最終目的とし、その前段階にて必要となる統合的な文献レビューと概念整理を行った。 本研究の成果については、現在論文化の過程にあり、今後発表された場合、随時Researchmap等の個人ページで報告する。

  • School-to-Work Transitionに関する統合的文献レビュー

     近年、職業⼼理学の領域では、若年層のSchool-to-Work Transition (STWT: 学校⽣活から職業⽣活への移⾏)に関して、数多くの研究が蓄積されつつある。しかしながら、これらの研究に関する統合的な⽂献レビューが存在していない。そのため、本研究では、既存のSTWT研究の体系的を実施した。成果としては、①⼤学⽣全般を扱った研究、②インターンシップ中の学⽣に絞った研究、③求職(就職活動)中の学⽣に絞った研究、④採⽤内定後の学⽣を扱った研究、⑤⼊社直後の従業員を対象とした研究の文献サーベイを行い、投稿中の実証研究論文の文献部分の補強がなされた。その結果、産業・組織心理学ならびにキャリア研究のトップジャーナルであるJournal of Vocational Behaviorより条件付き採択を獲得するに至っている。

  • 認知論的視点からの人的資源管理と経営成果に関する実証的研究

     本研究は、企業の採用・育成・評価・報酬などを含む「人的資源管理」(Human Resource Management: 以下HRM)の諸施策が経営諸成果に与える影響のメカニズムに関して、企業の内部人材の心理的側面に焦点を合わせた解明を試みた。具体的には、HRM施策についての経営者の実施目的・意図を組織内部人材がいかに帰属(知覚)しているか、すなわち「HRM帰属」概念を中核に据えた研究を展開する。2019年度は、(1)HRM帰属及び経営成果に関する資料収集と文献レビュー、(2)HRM帰属の測定尺度・項目の作成、(3)HRM帰属尺度の検証作業の3点を行った。

  • 非管理職シニア人材の持続的エンプロイアビリティ向上に向けた理論的・実証的研究

     本研究では、今後一層の増加が予想される「非管理職」シニア従業員の「持続的エンプロイアビリティ」(心身共に健康に働き続ける仕事機会の獲得能力)向上のメカニズム解明にむけた理論的・実証的検討を行うことを目的としている。このプロジェクトには以下の4つの研究内容が含まれる。①非管理職シニア従業員の持続的エンプロイアビリティの個人・職場・組織レベルにおける促進・阻害要因の検証、②60~65歳前後における個人のエンプロイアビリティ水準の観察とその変化に与える影響要因の検証、③持続的エンプロイアビリティの向上が個人・職場・組織にもたらす効果の検証、及び④統合的フレームワークの構築である。このうち、本特定課題研究助成では予算規模、研究期間を考慮し、③と④の一部(データ解析と論文化、成果公表)を中心とした研究活動を行う。

  • 人材マネジメント施策に対する従業員の原因帰属とその効果に関する研究

     本研究では、近年、人的資源管理及び組織行動領域で注目を集めつつある従業員の人材マネジメント(HRM)施策に対する認知過程に関する予備的研究を実施した。具体的には以下の活動を行った。① HRM施策の認知過程に関する既存文献のレビューと整理。特に、「高業績HRM施策」、「状況の強さ」、「帰属理論」の3つの観点からレビューを行い、HRM認知過程におけるより具体的な研究課題を析出した。② HRM施策の認知過程に関するインタビュー調査及び予備的定量サーベイを実施した。③ 上記を踏まえ、暫定的な仮説モデルの構築と初歩的な検証を行った。 以上の成果は、現在海外学術誌に投稿準備中である。

  • 社会化メカニズムに関する新卒採用者と中途採用者との比較研究

     組織社会化とは、「新規参入者が組織の外部者から内部者へと移行をしていく過程」(Bauer et al., 2007, p. 707) と定義される。本研究では、組織行動論及び産業・組織心理学の観点から、新卒採用者と中途採用者との間の社会化プロセスの違いの解明に焦点を合わせる。この比較的長期的なテーマの初期段階として、本課題では、組織サポート知覚と組織適応の媒介要因及び調整要因に関する文献レビューと一部定性的な調査を実施した。その結果、(1)新卒採用者と中途採用者とでは、適応を促す「サポート」の内容に体系的な違いがある可能性、及び(2)中途採用者は新卒採用者に比べ「リアリティショック」(Jones, 1983)を受けやすい可能性が示唆された。

  • 従業員の動機づけプロセスに着目したワーク・エンゲイジメントに関する実証的研究

     本研究では、近年組織行動及び産業・組織心理学領域で注目を集めつつある従業員の「エンゲイジメント」概念について、従業員の動機づけ向上に関する心理的メカニズムに着目し、その先行要因の実証を試みた。 収集した定量データの分析から、以下の点が明らかになった。 ①既存研究を支持し、従業員エンゲイジメントの心理尺度は「認知」「情動」「身体(活動)」の3因子構造を有している。 ②組織レベルの高業績HRMシステムが個人レベルの従業員エンゲイジメントに正の主効果がある。 ③高業績HRMシステムと従業員エンゲイジメントの正の関係は、個人レベルの心理的条件(psychological condition)によって媒介される。 以上の成果は、現在海外学術誌に投稿準備中である。

  • グローバル競争環境下における人材・組織の柔軟性促進メカニズムに関する国際比較研究

     本研究では、企業を取り巻く外部の競争環境の変化に対して、組織が「人材(human resources)」を通じて、いかに「柔軟性」(flexibility: 外部環境に対して動態的に適合する能力)を組み込み、組織の競争優位に繋げているかについて、国際比較の視点から検討することを目的としていた。この研究課題は、前年度の文部科学省・科学研究費基盤研究(B)に申請したが、あいにく採択されなかった。この特定課題研究Bの助成は、次年度の科学研究費への申請と採択に向けた助走資金として、本学より支援を受けたものと理解している。この申請に向けた準備資金として、以下に示すような研究活動を行った。(1)更なる文献レビュー次年度の科研費申請に向けて、本研究課題の理論的・概念的枠組みを補強するため、本課題の鍵概念にあたる組織における「柔軟性」概念の精緻化を図る目的で、精力的なン文献レビューを行った。その結果、「資源柔軟性」(resource flexibility)と「調整柔軟性」(coordination flexibility)という下位次元が存在することを新たに提起し、この2軸から本課題ならびに研究の枠組みを捉え直すこととした。(2)関連調査データの整理と分析 既に研究費獲得済みの既存の研究課題と申請予定の課題とのギャップを埋めることが提出した申請の修正に不可欠だと考えた。そのため、申請予定の課題に貢献しうる新たな発見事実や着眼点を得るため、既に過去の研究課題で得られた調査データの再分析を行った。その結果、組織の「柔軟性」を高める要因として組織の外的環境や文脈が重要な役割を果たしている可能性が認められた。詳細については、現在投稿論文執筆中のため、言及は差し控えるが、この外部環境の特性を申請課題に組み込むという新たな視点が得られた。(3)関連研究の論文執筆化及び関連研究の成果発表 申請課題に関連する研究業績を追加することが、次年度の科研費獲得に不可欠と考え、論文執筆と学会発表を精力的に行った。とりわけ、英文で執筆した研究論文の一部は、発表した国際学会(Advances in Business-related Science Research Conference: ABSRC)において、大会のBest Paper Awardを受賞した。 以上のような、次年度の科研費採択に向けた一連の研究実績及び成果を申請書に盛り込み、再度修正版を文部科学省科学研究費基盤研究(B)に申請を行った。その結果、平成26年度(~29年度)の「基盤研究(B)」に見事に新規採択されるに至った。 末筆ながら、助走資金として研究費支援をいただいた本学の支援体制、並びに事務処理に携わっていただいた職員のご尽力に記して感謝申し上げる次第である。

  • 新規参入者の組織社会化プロセスにおける組織内部者の役割に関する研究

     近年、新規学卒就職者(以下、新規学卒者)の組織社会化に関する研究が関心の度を高めつつある(e.g., Haueter, Macan & Winter, 2003; Saks, Gruman, & Cooper-Thomas, 2011)。組織社会化とは、新規学卒者等、新たに企業などの組織に参入する者が、「組織の外部者から内部者に移行する過程」(Bauer et al., 2007, p. 707)を指す。しかしながら、既存の研究では、いわゆる「職場」レベルでの要因にはあまり目が向けられておらず、職場の上司や先輩社員、ひいては同期入社の他の新規学卒者などの「組織内部者」が、いかに個人の社会化に影響を与えているかについては、十分な検証が行われてこなかった(Ashforth, Sluss, & Harrison, 2007; Cooper-Thomas, 2009)。 こうした中、本研究では、(1)上司―本人(新規学卒者)間、同僚(先輩社員)―本人間のそれぞれの関係性が入社後の個人の組織適応にいかなる影響を与えているか、及び(2)これら関係性のそれぞれについて、組織側ないし個人側のいかなる要因が影響しているのかの2点について定量・定性の両データから解明を試みることを目的とした。新入社員(新規学卒者)の入社直後、及び入社6ヶ月後の2時点における縦断的質問紙調査、及び新入社員を対象とした定性的なヒアリング調査の分析から、以下の諸点が明らかとなった。 (1)3次元の組織社会化戦術(内容的、文脈的、社会的)のうち、会社が新人社員と内部者との職場での相互作用を促す「社会的戦術」が行われている場合、入社6か月後の上司―本人(新規学卒者)間、同僚(先輩社員)―本人間の社会的交換関係(長期的な信頼関係に基づく関係性)が高まることが明らかとなった。 (2)その一方で、内容的戦術(会社が新人に対し社内での本人のキャリア展望や育成方針などを明示的に示すこと)は、入社6か月後の上司―本人間、同僚―本人間の社会的交換関係の形成には寄与せず、直接的に新人社員の適応指標(個人-組織適合知覚)を高めていることが明らかとなった。 (3)さらに、仮説に反し、文脈的戦術(会社が新人に対し職場外での集合研修形式のインテンシブな研修を行うこと)は、入社6か月後の新人社員の個人-組織適合知覚に対し有意な負の影響を与えており、研修が過度に行われることでむしろ、新人が入社した会社との適合感を低める可能性があることが伺えた。 以上の結果から、(1)・(2)の発見事実については、新入社員の社会化情報源(source of socialization information)の視点から導き出された仮説を概ね支持するものであり、社会的・内容的戦術がそれぞれ異なる情報経路から新人の組織社会化を促していることが示唆された。 しかしながら、(3)の発見事実については、既存研究の多くとは逆説的な結果を示しており、新人に対する職場外でのインテンシブな研修方法の有効性を棄却する結果であった。この点について本研究では、研修の効果をあくまで6か月後の時点までしか追跡できなかったため、より長期的な時系列でみた場合、研修の効果は単なる線形の負の関係ではなく逆U字型の曲線的な効果をもたらしている可能性も現段階では否定できない。今後、入社後の研修が長期的にはどのような効果を示すのかを長期的な縦断調査デザインから検証する必要があるという新たな課題と方向性が本研究課題の実施から示されたといえる。

  • 企業における人材柔軟性の規定要員:従業員のスキル・行動面の柔軟性発揮プロセスの検討

     本研究課題では、従業員個人レベルでのスキルと行動に関する柔軟性(以下、スキル柔軟性・行動柔軟性)に焦点をあて、いかなる要因がどのようなメカニズムのもとに個人の柔軟性を高めているかを理論的・実証的に明らかにすることを目的として設定した。特に本研究課題では、組織・職場・個人からなる3階層の諸特性が、個人のスキル・行動柔軟性をいかに促進(ないしは阻害)しているかに関して、(1) 独自の仮説的な分析モデルを既存の人材マネジメント論・組織行動論の諸理論をもとに構築し、(2) その仮説モデルを実際の企業で働く従業員から収集したサーベイデータの多変量解析結果から検証することを試みた。 人材マネジメント論、組織行動論、産業・組織心理学領域における広範な文献レビューを通じ、「職務要求―資源モデル(job-demand resource model: JD-R model)」に基づいたスキル・行動柔軟性の影響要因に関する1つの仮説を導出するに至った。具体的には、組織側の「要求」と個人側の「能力」に関する個人の適合知覚(要求-能力適合:demands-abilities fit: DA fit)が、企業の人材マネジメント施策(HRM施策)とスキル・行動柔軟性を調整する役割を果たすという仮説を導き、この検証作業を本課題で行った。特に、企業の高業績を導くとされるHRM施策の体系である「高業績HRMシステム(high performance work systems)」の各構成要素(①育成目的の業績評価、②包括的な教育訓練、③外部衡平性を促す報酬施策、④個人衡平性を促す報酬施策)が従業員のスキル柔軟性・行動柔軟性のそれぞれに果たす役割に着目し、以下の2つの仮説を設定した。仮説1:従業員の要求-能力適合(DA fit)は、高業績HRMシステムの各構成要素と従業員のスキル柔軟性との関係を負の方向に調整する。具体的には、①育成目的の業績評価(H1a)、②包括的な教育訓練(H1b)、③外部衡平性を促す報酬施策(H1c)、④個人衡平性を促す報酬施策(H1d)はそれぞれ、DA fitが高い従業員よりも低い従業員に対して、スキル柔軟性をより高める効果を示す。仮説2:従業員の要求-能力適合(DA fit)は、高業績HRMシステムの各構成要素と従業員の行動柔軟性との関係を負の方向に調整する。具体的には、①育成目的の業績評価(H2a)、②包括的な教育訓練(H2b)、③外部衡平性を促す報酬施策(H2c)、④個人衡平性を促す報酬施策(H2d)はそれぞれ、DA fitが高い従業員よりも低い従業員に対して、行動柔軟性をより高める効果を示す。 31の事業所に属するホワイトカラー従業員を対象に行った質問紙調査データ(n=396)をもとに、マルチレベル分析を行った結果、仮説1b(DA fitが包括的な教育訓練とスキル柔軟性の正の関係を負の方向に調整)ならびに仮説2b(DA fitが包括的な教育訓練と行動柔軟性の正の関係を負の方向に調整)の2つが支持されることが確認された。すなわち、企業の包括的な教育訓練の実施が、DA fitの低い従業員に対して、彼・彼女らのスキル・行動両面における柔軟性をより効果的に高めることが明らかとなった。しかしながら、他の3施策(育成目的の業績評価、外部衡平性を促す報酬施策、個人衡平性を促す報酬施策)については、同様の仮説化された効果は確認できなかった。 以上の結果から、HRM施策の中でも、包括的な教育訓練は、職務と能力面での「ミス・フィット」を抱える従業員に対し、柔軟性の発揮を促す役割を果たす重要な組織資源である可能性が示唆される。したがって、包括的な教育訓練施策に関しては、JD-Rのフレームワークから従業員のスキル・行動柔軟性の発揮メカニズムをある程度説明できると考えられるといえそうである。一方で他の施策については、必ずしもJD-Rモデルで説明しえない他のロジックが存在している可能性も浮き彫りとなった。今後、他のHRM施策と柔軟性との関係のメカニズムをさらに別のアングルから捉えることも求められるだろう。
