    Careers exist in a societal context that offers both constraints and opportunities for career actors. Whereas most studies focus on proximal individual and/or organisational-level variables, we provide insights into how career goals and behaviours are understood and embedded in the more distal societal context. More specifically, we operationalise societal context using the career-related human potential composite and aim to understand if and why career goals and behaviours vary between countries. Drawing on a model of career structuration and using multilevel mediation modelling, we draw on a survey of 17,986 employees from 27 countries, covering nine of GLOBE's 10 cultural clusters, and national statistical data to examine the relationship between societal context (macrostructure building the career-opportunity structure) and actors' career goals (career mesostructure) and career behaviour (actions). We show that societal context in terms of societies' career-related human potential composite is negatively associated with the importance given to financial achievements as a specific career mesostructure in a society that is positively related to individuals' proactive career behaviour. Our career mesostructure fully mediates the relationship between societal context and individuals' proactive career behaviour. In this way, we expand career theory's scope beyond occupation- and organisation-related factors.

    Although career proactivity has positive consequences for an individual's career success, studies mostly examine objective measures of success within single countries. This raises important questions about whether proactivity is equally beneficial for different aspects of subjective career success, and the extent to which these benefits extend across cultures. Drawing on Social Information Processing theory, we examined the relationship between proactive career behaviors and two aspects of subjective career success-financial success and work-life balance-and the moderating role of national culture. We tested our hypotheses using multilevel analyses on a large-scale sample of 11,892 employees from 22 countries covering nine of GLOBE's 10 cultural clusters. Although we found that proactive career behaviors were positively related to subjective financial success, this relationship was not significant for work-life balance. Furthermore, career proactivity was relatively more important for subjective financial success in cultures with high in-group collectivism, high power distance, and low uncertainty avoidance. For work-life balance, career proactivity was relatively more important in cultures characterized by high in-group collectivism and humane orientation. Our findings underline the need to treat subjective career success as a multidimensional construct and highlight the complex role of national culture in shaping the outcomes of career proactivity.

    International assignments have become an important part of managers' careers and are considered one of the most effective leadership development tools. Yet, studies consistently show that companies fail to integrate international assignments with long-term career development and succession planning and that a substantial percentage of expatriates leave the company upon completion of the international assignment. A total of 1,779 international assignees participated in a study that examined the factors associated with expatriate turnover intentions. The results indicate the importance of differentiating between two types of international assignments-developmental (or learning-driven) and functional (or demand-driven)-to understand expatriates' turnover intentions. While we found turnover intentions to vary depending on whether assignments are developmental or functional, the three sets of predictors of turnover intentions are similar. They are (1) lower satisfaction with company support, (2) higher repatriation concerns, and (3) lower career advancement opportunities within the company (relative to opportunities available outside the company).     Purpose - This paper aims to explain how female promotion can help to improve organizational performance in the Japanese environment. Design/methodology/approach - It is based on a case study of Aeon, a major Japanese retailer, which dramatically increased its percentage of female store managers through the implementation of a systematic plan with top management support. Findings - The key finding is that the factor, which led to success, was ensuring a fit between organizational features and the plan for change. This required careful attention to existing organizational features and developing trends as well as concentrated efforts to change those features that might have been stumbling-blocks. Research limitations/implications - Since the study was based on a single case, future research should include longer-term and broader studies to ensure the generalizability of the findings. Practical implications - This study implies that diversity management can be successfully introduced in a Japanese context: managers cannot be allowed to argue that they are powerless to effect change. Originality/value - The key value-added is to move beyond arguing whether Japanese companies should introduce diversity and point the way to how they can do so successfully. © Emerald Group Publishing Limited.

    本研究は、人材の多様性をいかすことで価値創造につなげるプロセスを明らかにすることを目的としている。
    初年度は、1)定量分析、2)諸外国の研究者との意見交換、3)定性分析、4)海外の文献レビューの4つを行った。1)は、日本に本社を置くグローバルカンパニーの国内外、職場レベルの属性データ、意識調査の結果を用い、第一次分析を行った。同社は近年、性別、年齢、経歴(中途採用)の多様化と、多様性を受け入れる風土、管理職の意識改革に取り組んでいる。同社のデータをマルチレベルで分析した。サンプルは、国内外の約1,000職場、約3万人のデータである。職場レベルの多様性として、管理職および従業員の性別、年齢、中途採用の多様性を用いた。その結果、職場レベルの多様性をいかす風土が、従業員の個々の心理的態度に影響を与えていることが明らかになった。モデルの中核をなす部分が実証できることが明らかになった。
    2)は、2018年8月に米国シカゴで開催されたアカデミー・オブ・マネジメントの年次大会において、研究発表を行った際に、Alison Konard教授, Dass Parshotam教授らと意見交換を行った。Alison Konard教授は、海外同業他社(近年、ジェンダー・ダイバーシティの取り組みを進めたカナダの企業)の全従業員データを時系列分析しており、人材の多様性研究を長年行っている。
    3)は、日本に本社を置く別業種のグローバルカンパニーの、欧州のトップマネジメントチームのメンバー、各国子会社のトップに対して、ヒアリング調査を行った。その結果、環境変化に応じて、メンバーの多様性を変容させ、各メンバーのインクルージョンをいかに行っていくかについての時系列的な運用を明らかにした。
    4)は、とくにインクルージョンの概念について整理し、その結果は、「運輸と経済」に掲載した。

    This study examines the relationship between diversity initiatives and organizational performance before and after the world financial crisis.By examining diversity initiatives, I observed actual corporate behavior and how they manage diversity.
    The findings suggest that implementing the diversity-positive approaches under normal conditions may have resulted in greater benefit to the organization. Time is needed to establish infrastructure as a foundation in order to take full advantage of diversity initiatives. However, changes that are attempted once adversity has struck can increase feelings of threat and cause organizational fragmentation that impedes the task of responding to the adversity. At such times it may be better to focus exclusively on the immediate task at hand and leave diversity initiatives for a more receptive time when the challenge has been dealt with.

    Regarding leadership in managing diversity, the following findings have emerged.
    1) Based on interviews of a multi-national team, the leadership style that results in high performance differs according to project complexity. 2) A diversity climate survey of employees of a single company has shown that an inclusive leadership style has positive effects on team performance in teams with strong faultlines. 3) A survey of Japanese listed companies shows that a CEO’s transformational leadership style influences inclusive diversity initiatives and the participative decision-making climate while the board’s fault lines detract from transformational leadership's impact on diversity initiatives and climate. Weakened fault lines (of age, external working experience, educational background and knowledge) are essential to maintaining transformational leadership's effects.

    Based on the documentary research and the qualitative research, the leadership features for managing diversity are examined. One of the main findings is that conflict management and fostering collaboration are imperative to achieve business results from diversity. Moreover, managing complexity, that is cognitive skills for a comprehensive understanding for the business environment, is also imperative for leveraging diversity. Additionally, those features could be developed by international assignments and job experiences for managing trade-off.

    本研究の目的は、(1)女性の参画を日本の企業組織の変化とのかかわりでみていくこと、(2)女性を登用した日本企業の事例をもとに、女性の参画と組織のパフォーマンスとのかかわりを検討することであった。
    本年度は、ジェンダーだけでなく、国籍や様々な次元のダイバシティにその対象を拡大し、さらに米国企業および英国企業の取り組みについても調査を行った。日本国内でのジェンダーダイバシティを取り扱う能力と組織の特徴、さらにはグローバル経営での成功との関係性を検討するため、次の3つの調査を実施した。
    1.ダイバシティに戦略的に取り込む米国の先進事例に関するヒアリング調査
    2.日本のグローバル企業に対し、欧州での国籍のダイバシティの進展とそのマネジメントにかんする調査
    3.英国の女性役員登用と経営成果に関するヒアリング調査
    ・女性役員登用と組織の経営業績、および経営の透明性との関係性について、英国のダイバシティ研究者に対し調査
    また、本年度の研究成果として主なものは次の4つである。
    1.これまでの研究成果を統合した、単著『ダイバシティ・マネジメント-多様性をいかす組織』(白桃書房)の出版(2005年9月)
    2.米国企業のダイバシティに対する戦略的行動の調査結果報告書(2005年7月)
    3.国際ビジネス研究学会第12回全国大会(広島市立大学)および経営行動科学学会全国大会(慶応大学)での成果報告
    4.Career Development International Special Issueへの寄稿を行った。

  • 企業組織における女性の参画―ポジティブアクションの有効性―

    戦略的かつポジティブに多様な人材を登用して経営成果向上にむすびつける。こうした取り組みは、欧米企業で多くみられる。他方、日本では、労働市場など企業の外部環境の制約、価値観・規範といった社会的コンテクストの相違が存在するために、取り組み事例が少ない。
    平成14年度は、平成13年度に引き続き、「女性を戦略的にポジティブに登用し経営成果を向上させている日本企業では稀な成功事例-イオン株式会社」を対象とした。調査方法としては、インタビューに基づく質的調査を継続し、登用された女性、彼女を取り巻く人々(上司・同僚・部下)、同企業に勤務する短時間勤務社員を含めすべての階層の社員にヒアリングを行い、総計でヒアリング実施者は140名近くとなった。
    調査では、女性の経営参画が、業績向上に好影響を与えている要因を明らかにしようと試みた。具体的には、女性を登用してパフォーマンス向上にむすびつくための要因として次の2つが明らかになった。(1)登用のマネジメントの特徴、(2)組織の仕組みの変化(日本企業に多くみられる権限委譲型から権限集中型へ)とくに(2)の権限集中型の組織は、アメリカ企業で多くみられるものの、日本企業では稀であり、このことが女性の登用の少なさに影響していることが明らかになった。女性の登用をパフォーマンス向上に結び付けるまでの組織変革が可能になるのは、権限集中型の組織が必要条件である点を指摘した。
    研究成果は、(1)Association of Japanese Business Studies 2002年大会(アメリカ、ミズリー州セントルイス2002年6月)、(2)経営行動科学学会第5回年次大会「組織コミットメント再考」セッションにて発表した。(3)Japan Studies Association of Canada 2002年大会(カナダ、アルバータ州カルガリー)では、招待講演を行った。「変化している世界の中での日本」という統一テーマの下で「なぜ日本企業の組織変革が漸進的なのか」をイオン株式会社の事例を報告した。加えて、(4)アカデミーオブマネジメントの2003年大会(アメリカ、ワシントン州シアトル2003年8月)でも、報告がショーケースシンポジウムとして受理され、報告者兼コーディネーターとして、イオン株式会社の事例と日本金業の組織変革を報告予定である。

    第1に、「時系列のアーカイブ調査」に着手した。日本企業の売上高上位100社の外部公開資料を用い、2000年から2020年までの取り組み姿勢の変遷内容を切り口として分析し、国内企業の取り組みの全体動向を把握した。それにより、おおよその傾向を確認した。
    第2に、「文献レビュー」を行った。まず、多様性推進施策と成果に関する諸外国の研究結果、およびマルチレベル分析についての文献レビューを行った。その結果、諸外国の多様性推進施策の成果はコンテクストが及ぼす影響が大きいことを明らかにした。また、分析手法として、マルチレベルの重要性が高まっていることを再認識した。
    第3に、「国際キャリア比較研究プロジェクト(5C: cross-cultural collaboration on contemporary careers)の研究者との意見交換」である。マクロレベルのコンテクストが及ぼす影響を分析する際には、ミクロレベルの理論との整合性を考察することが必要であると再認識した。また、同プロジェクトの調査結果の一部として、海外のメジャージャーナルに受理され、2本の論文を発表した。1つは、調査の従属変数の1つであるキャリア意識の測定尺度とその妥当性に関して、もう1つは、各国のワークライフバランス制度がいかに個人のキャリア形成においてジェンダー格差を生むかについての論文である。引き続き、コンテクストが及ぼす影響を明らかにするため、諸外国の研究者との意見交換を進めていきたい。

    多くの国で男女のキャリア格差が根強く残っている。しかしながら、これまでのところ、国レベルの社会規範が積極的なキャリア行動の男女差に影響を与えるかどうか、また影響する場合はどのように影響するかを調査した研究は多くない。本研究は、このギャップに対して、社会規範の異なる27カ国で収集したデータを用いて、積極的なキャリア行動における男女差、そのメカニズム、境界条件を明らかにしようと試みた。男性と女性では、重視するキャリア目標が大きく異なる可能性が高い。さらにキャリア目標が異なると、積極的なキャリア行動に影響すると考えられる。異なるキャリア目標と積極的なキャリア行動の関係も、特定のキャリア目標が社会でどの程度評価されるかが国によって異なる可能性がある。そこで、積極的なキャリア行動の男女差が、国レベルの社会規範に依存しているかどうかをマルチレベル分析を用い、検証した。

  • Academic careers for baby-boomers: Inclination for retirement career path at late career stage

    Yet individuals may consider early retirement,and some organizations support this practice. We employed a mixed-method approach.First, we conducted a quantitative study based on a survey of academicsapproaching retirement age to identify their inclination regarding futureretirement. We developed and tested a model using Structural Equation Modeling withdata from 330 participants from various academic fields in Japan. We identifiedthe critical roles of career orientation, work-life balance and perceivedemployability in the decision to continue working or retire early. Second,qualitative analysis of verbal responses from the participants shed light onthe reasons for career satisfaction and inclination to continue working vs.retiring. This expands career theory to the realm of pre- and post-retirementage, with implications for individuals, employers and decision makers at the nationallevel.

    We investigated how work-related career shocksexperienced serve as a boundary condition of the support-career meaning relationship. According to Bakker et al. (2003), resources are aspects “thatare either: (1) functional in achieving work goals; (2) reduce job demands andthe associated physiological and psychological costs; and (3) stimulatepersonal growth and development” (p. 344). In times of change, researchsuggests support in the workplace is a key resource which helps employees adapt.Both traditional and peer mentoring can offer psychosocial as well asinstrumental support. Our results extend research studying the roleof social context in shaping individual career-related and well-being outcomes.The results further reveal that coworker psychosocial support and supervisorsupport lead to greater career meaning, which, in turn, decreases burnout andleads to increased well-being, career optimism, and perceived employability.Interestingly, we find that coworker career support does not directlycontribute to career meaning and the above mentioned outcomes unless individualsreceive this support when they also experience greater work-related careershocks. This suggests that receiving support from coworkers alone may not beenough for employees to experience career meaning.

    Topmanagement teams in multinational corporations co-evolve with theirorganizations and environments. In this longitudinal qualitative study, wetracked the top management team of a global region of a Japanese multinationalcorporation in the information and communications technology industry as the organization was undergoing strategic transformation in itsbusiness model. We conducted interviews with the executives,in addition to accessing their archival records at the global region as well asat the company level. As the global region went through the phases ofexploration, transformation, and exploitation in its process of strategicchange, different diversity types becamesalient. Further, perceived inclusion mediated the relationships of each diversitytypes . Finally, individual-, team-, andorganization-level performance worked as a feedback mechanism in the process ofchange. We propose a multilevel model of the strategic change process thatexplicates relationships among various types of diversity inclusion, and performance.

  • 企業間提携による組織間学習プロセス フォード・マツダの事例

    2003年度、「フォードとの関係で、両社のR&Dプロセスに与えた変化」について、R&D部門のシニアマネジャー、システム開発担当者にヒアリング調査を実施した。両社のエンジニアリング技術の強み(マツダにおける熟練工のノウハウ経験をはじめとするエンジニアリング技術・フォードにおけるプランニング・システム技術)を融合していくプロセス、その困難さ、現行の成果について検討した。具体的には、以下のような点が、明らかになった。1)責任分担とプランニング重視ハイレベルな企画段階で”ワークシェアリング”というプランニングが行われ、プロジェクトの担当領域についてタスク調整、技術的関心のコミットメント、実行可能な計画についてかなりの時間が割かれている。その際、エンジンはどこが責任か、市場適合性はどこが見るのか、シャーシ系、ボディ系、制御系などかなり細かく文書化がされる。合意後、オペレーショナルなレベルでの、ターゲットに基づく設計が開始される。そこでは、徹底してプランニングに時間をかけ明文化され、両社が持っている専門性、部品サプライヤなどの購買戦略、品質管理の違いなどから方向付けを決めていても環境が変化しその対応に苦慮したり、フォードとマツダの時間的観念や基準の違いから予定通り進まなかったり、すべてを任せられないという問題などが発生している。2)R&Dに関連した部門の人材交流の活発化フォードから送られてきた役員は現在12名、そのうちR&Dは6名、部長級では2名である。ただし、マツダ社員にならずに、フォードからR&Dへ派遣された人数は多く、むしろ両社間で共同プロジェクトの責任分担により、互いのセクションで広島、フォードヨーロッパ、北米フォードに駐在し活動している。両社間の開発上の違いを埋め、調整役を果す人材交流が、より頻繁になってきている。その他、CAD導入による開発期間の短縮化・開発プロセスの変化などにかんしても聞き取りを行った。
